The Best Teams Do Not Stand Still
One thing I have learned after spending decades in manufacturing is that problems never stop showing up. A machine goes down, a tool wears out faster than expected, material arrives late, or a drawing raises questions that weren’t anticipated.
The difference between an average manufacturing team and a great one is not whether problems happen. The difference is how people respond when they do.
I have always believed that the strongest teams do not wait for someone to tell them every step to take. They think, communicate, and take ownership within the responsibilities they have been given.
That kind of team does not happen by accident. It is built through leadership.
Ownership Starts With Trust
People rarely take initiative if they believe every decision will be questioned or criticized.
Early in my career, I noticed that employees who were trusted tended to become more confident. They paid closer attention, looked for opportunities to improve, and spoke up when something did not seem right.
On the other hand, employees who were constantly second-guessed often stopped offering ideas altogether. They waited for instructions because it felt safer.
As leaders, we have to create an environment where people know their judgment is valued.
Trust does not mean removing accountability. It means giving people the confidence to think while still following established processes.
Teach People the Why
One mistake I have seen is teaching employees only how to complete a task.
That is important, but it is only part of the picture.
People become much better problem solvers when they understand why a process exists.
If someone understands why a tolerance matters, why a setup sequence is followed, or why an inspection step cannot be skipped, they are much more likely to recognize potential problems before they become expensive mistakes.
Knowledge creates confidence.
When people understand the purpose behind the work, they make better decisions when unexpected situations arise.
Experience Should Be Shared
Every manufacturing operation has experienced employees who have solved hundreds of problems over the years.
Their knowledge is one of the company’s greatest assets.
The challenge is making sure that knowledge does not stay with one person.
I have always believed experienced employees should mentor others whenever possible. Teaching someone how to think through a problem is far more valuable than simply giving them an answer.
Eventually those newer employees begin recognizing patterns for themselves.
That is how organizations build long-term capability.
Encourage Questions Before Mistakes
Some leaders worry that employees ask too many questions.
I have always worried more about employees who ask none.
Questions show that people are thinking.
I would much rather have someone stop and ask for clarification than guess and create a problem that affects production, quality, or safety.
Over time, something interesting happens.
Employees who are encouraged to ask thoughtful questions begin asking better questions. Eventually they start answering many of those questions themselves because they have developed stronger problem-solving skills.
Standard Work Creates Freedom
Some people believe standard work limits independent thinking.
I have found the opposite to be true.
Standard work provides the foundation that allows employees to think clearly when something unexpected happens.
When routine tasks are standardized, people spend less energy wondering how the normal process works. That leaves more mental capacity for solving unusual problems.
The goal is not to eliminate thinking.
The goal is to eliminate unnecessary confusion.
Communication Solves Problems Faster
One lesson manufacturing teaches quickly is that very few problems stay isolated.
A machining issue may affect scheduling. A material shortage may impact quality inspections. An engineering revision may change production priorities.
That is why communication matters so much.
The strongest teams talk to one another early instead of waiting until problems grow larger.
I have seen small production issues become major delays simply because people assumed someone else already knew about them.
Good communication keeps small problems from becoming expensive ones.
Give People Opportunities to Learn
Problem solving improves with experience.
Throughout my career, I benefited from working in different areas of manufacturing. Machining taught me precision. Production scheduling taught me systems thinking. Manufacturing engineering strengthened my planning skills. Leadership required bringing everything together.
Those experiences changed how I approached problems.
Cross-training gives employees similar opportunities.
The more they understand about the entire manufacturing process, the better equipped they become to solve challenges independently.
Stay Calm Under Pressure
Manufacturing can become stressful very quickly.
Customer deadlines move. Equipment fails. Production schedules change.
During those moments, employees look to leadership for direction.
If leaders panic, the team usually follows.
If leaders stay calm, communicate clearly, and focus on solving the problem, employees gain confidence.
One thing I always tried to remember was that people solve problems more effectively when they feel supported instead of pressured.
Calm leadership creates clear thinking.
Celebrate Good Decisions
Many organizations only discuss mistakes.
I think it is just as important to recognize good decisions.
When an employee identifies a potential issue before production begins, that deserves recognition.
When someone suggests a process improvement that reduces waste, leadership should acknowledge it.
Positive reinforcement encourages people to continue thinking proactively instead of simply following instructions.
Over time, those small moments help shape the culture of the organization.
Build Confidence One Problem at a Time
Strong problem solvers are not created overnight.
Confidence develops through experience.
A leader should not solve every problem personally.
Sometimes the better approach is asking questions that help employees think through the situation themselves.
What changed?
What do you think caused this?
What information do we still need?
What options do we have?
Those conversations teach people how to approach future problems independently.
Eventually they begin asking themselves those same questions before seeking help.
Leadership Is About Developing People
One realization I had as my career progressed was that leadership is not measured by how many problems you solve yourself.
It is measured by how many people you help become capable of solving problems on their own.
That requires patience.
It requires listening.
It requires allowing people to learn from experience while providing support when they need it.
The strongest manufacturing leaders understand that building capable people creates stronger operations than simply directing every decision.
Great Teams Think Before They Are Told
Looking back on my years in manufacturing, I believe the most successful teams all shared one characteristic.
They did not wait for someone else to notice a problem.
They observed carefully, communicated openly, followed disciplined processes, and took ownership of their work.
That culture was built by leaders who trusted their people, encouraged learning, shared knowledge, and created an environment where thoughtful decision making was expected.
Machines, technology, and software continue to improve every year, but manufacturing will always depend on people who can think clearly when challenges appear. Building teams like that takes time, but it is one of the most valuable investments any manufacturing leader can make.
